عنوان فارسی تبیین تجارب پرستاران از ویژگیهای رهبری اثر بخش : یک مطالعه کیفی
چکیده فارسی مقاله مقدمه:مدیران و رهبران پرستاری نقش حیاتی در سازمان دهی و ارائه مراقبتهای پرستاری در مراکز درمانی دارند. مدیران و رهبران اثر بخش بایستی کارکنان را به طور مناسب در جهت اهداف سازمان ، افزایش کیفیت مراقبت و افزایش سطح سلامت جامعه ، هدایت  نمایند. این مطالعه با هدف تبیین تجارب پرستاران از ویژگیهای رهبری اثر بخش طراحی شد. روش کار:این مطالعه کیفی با رویکرد تحلیل محتوا و با استفاده از نمونه گیری هدفمند بر روی 16 نفر از مشارکت کنندگان ( 12 نفر پرستاران و 2 نفر سرپرستاران و 2 نفر سوپروایزر ) انجام شد. داده ها با روش تحلیل محتوی قرار دادی مورد تجزیه و تحلیل قرار گرفتند. جمع آوری داده ها با استفاده از مصاحبه های چهره به چهره بصورت عمیق و نیمه ساختار مند انجام شد. بعداز گرداوری داده ها ، تمام مصاحبه ها نسخه­برداری شد. در ابتدا شباهتهای معنایی مورد بازنگری قرار گرفت و زیر طبقات مشخص شدند. سپس، زیر طبقات مرتبط در یک طبقه قرار گرفتند. یافته ها: دامنه سنی مشارکت­کنندگان در این مطالعه 25 -50 سال بود. با تحلیل داده­ها 8 زیر طبقه  و 4 طبقه اصلی استخراج شد. طبقات تحت عناوین "ویژگی­های حرفه­ای" با دو زیر طبقه  (ایجاد انگیزه،  ارایه حمایت)؛ طبقه "ویژگی­های ارتباطی" با دو زیر طبقه (توانایی برقراری ارتباط مناسب  بین فردی، تذکر دهی به شیوه صحیح)؛ طبقه" ویژگی­های علمی" با دو زیر طبقه (الگو بودن  از نظر  علمی و عملی،  مدیریت موقعیت) و طبقه " ویژگی­های اخلاقی" با دو زیر طبقه (مسئولیت پذیری، عدالت و عدم تبعیض بین پرسنل) استخراج گردید. نتیجه­ گیری: از یافته­های این مطالعه میتوان برای برنامه بهسازی مدیریت و برنامه­ریزی حرفه­ای سرپرستاران، بعنوان راهنمای بکار گماردن و انتخاب سرپرستاران اثر بخش استفاده کرد. انتصاب سرپرستاران و سوپروایزران موثر و اثربخش می­تواند موجب شادابی  و نشاط در بین کادر درمان و به تبع آن ارتقاء کیفیت مراقبت بیماران گردد.

عنوان انگلیسی Explaining Nurses' Experiences concerning Characteristics of an Effective Leadership: A Qualitative Study
چکیده انگلیسی مقاله    Background :Nursing managers and leaders have a vital role in organizing and providing nursing care in medical centers. Effective managers and leaders should guide employees appropriately towards the goals of the organization, increasing the quality of care and increasing the level of society's health. This study was designed with the aim of explaining nurses' experiences of effective leadership characteristics.  methods:In this qualitative study which was conducted using the content analysis, purposeful sampling approach was applied on 16 participants (12 nurses, 2 head nurses, and 2 supervisors). Data collection was done using in-depth and semi-structured face-to-face interviews. After collecting the data, all the interviews were transcribed. At first, the meaning similarities were reviewed and sub-categories were identified. Then, related sub-categories were grouped in one category. Findings:The age range of participants in this study was 25-50 years. By analyzing the data, 8 sub-categories and 4 main categories were emerged. The emerged categories were: "Professional characteristics" with two sub-categories (creating motivation and providing support); "Communication characteristics" with two sub-categories (ability to establish proper interpersonal communication and prompting in the correct manner); "Scientific characteristics" with two sub-categories (being a scientifically and practically role model and situation management) and "Ethical characteristics" with two sub-categories (responsibility and observe justice and not make discrimination among personnel). Conclusion:The findings of this study can be used in the management improvement program and the professional planning of head nurses, as a guide for designating and selecting effective managers. The designation of effective supervisors and head nurses can bring freshness and vitality among the health care staff and consequently improve the quality of patient care.
